Career and Experience

Les Mills International

2021 — Now

  • Les Mills creates the world’s favourite fitness classes. 7.5 million people workout to our classes each week, taught by 130,000 certified instructors in 21,000 gyms across 110 countries. 650 employees span offices in nine countries, with a further 1,200 trainers and presenters (contractors) world-wide.

    -

    Leading a global team of 23 teammates with a remit spanning people and culture, internal communications, property, H&S and transformation, managing a budget of $10m.

    -

    Led the global transformation of a decentralised business suffering with unnecessary complexity, silos, duplication and drag. Designed a new operating model creating standardisation and simplification, value streams and cross-functional teaming, reducing a product journey from nine months to eight weeks, increasing output with less people and brought the customer into head office.

    -

    Trained 13 adaptive and agile coaches across nine countries. Surveys indicated the new mechanisms and ceremonies increased productivity by 22%.

    Co-led transformation of planning and prioritisation, from OKRs, big room planning and business reviews, to meeting cadence and business rhythms.

    Worked with the CEO, founder and Board to manage the exit of seven senior executives; led the hiring of all executives including the Chief Customer Officer from Australia and the Chief Digital Product Officer from the US who are outstanding performers.

    Managed two global cost-out restructures reducing remuneration costs by 30% over two years.

    Created a new Total Reward Framework – introduced benchmarking data, review of gender equity, removal of ineffective incentive programs and introduction of simple, clear schemes that are driving outcomes.

    Built a new adaptive operating model for people, culture and transformation, with an unrelenting focus on execution. Increased output by 27% and highest eNPS (70+).

    Took responsibility for global Health, Safety and Wellbeing (formerly managed by each market), including Les Mills LIVE events around the world with thousands of athletes.

    Secured budget, sourced premises and moved 270 head office (Auckland) employees into new premises designed for adaptive and agile ways of working. Incorporated the ‘soul’ of Les Mills, creating fitness and music studios to see product being created. Employees returned to the office an average of 3.6 days a week with no mandates.

    Created an internal communications team and framework around transparency, candour and authenticity, with ‘United’ team days, Ask Us Anything sessions, town halls and an open intranet.

    Roll out of new HRIS, engagement platform and learning experience platform with latest AI technology.

    Oversaw the design and implementation of leadership programs for all levels, deep sales training, career pathing models and talent management with proven results.

EROAD

2019 - 2021

  • A high-growth, global tech (Saas) company listing with the NZX and ASX and with bold growth plans. Providing strategic partnering and transformation to all business functions to help transform this 350-person company.

    Led the transformation of a deep-seated, negative culture in the customer service function using human-centred design, shifting eNPS from -18 to +12 in six months.

    Delivered a global, tailored leadership program and management workshops. After 1 year, 72% are using the models and tools regularly and 92% believe it has lifted their capability and output as a leader.

    -

    Designed a talent management framework globally. Through intensive development, increased retention of key talent by 9% and promotion by 37%. By driving accountability around underperformers, in a year an average of 73% moved up or out of the business vs 22% the previous year.

    -

    Rolled out a career pathing and remuneration model. 62% increase in career development plans created and retention of five high-performing employees with offers on the table. The model enabled the delivery of the annual remuneration review twice as fast, with significantly less conflict and dramatically reduced pay inequities.

    Led the change management for a complex and challenging $6m ERP system change to employees globally.  Despite major challenges post go-live, the buy-in to the overall goal and carefully managed expectations meant employees remained committed and focused.

Insurance Australia Group (IAG)

2016 - 2019

  • Reporting to the EGM Future Workforce, led a Trans-Tasman team of four to deliver a new enterprise-wide program to help IAG’s 13,000 people ready themselves for a new world of work.  

    -

    Set up a ‘Future of Work Alliance’ with seven of NZ’s largest organisations (16% of NZ’s GDP) to pilot joint initiatives as part of a wider ecosystem model. Successfully piloted a capability and talent-sharing model with our digital teams. This provided IAG with valuable intel that saved a project 6-months of rework and injected key talent into another project reducing the end date from 2 to 1.5 years.

    -

    Created a new future of work program (portals; workshops; speaker series; training programs; experiential learning) and piloted across three functions. After six months, close to a quarter had learnt a completely new, in-demand technical skill, two-thirds felt they were ‘more employable’ and close to 80% said they felt ‘more confident about their working future’.

  • Working with Helen over the past 2.5 years has been a privilege. During this time, Helen has successfully led the transformation of Les Mills International, driving strong execution and productivity, lifting capability, and creating a great place for teammates to work and be a part of. Her personal care for the team, coupled with her courage, commerciality, and unrelenting drive, has seen her achieve some great success.
